Cognizant Revolutionizes Job Hiring for the AI Era: Skills Over Degrees, TechGig

Cognizant has created two entirely new job categories tailored for the artificial intelligence (AI) era, signalling a significant shift in how the company approaches talent acquisition and development.
Azhagiri Selvarajan, Senior Vice President and Head of HR for India and Global HR Leader for Tech Service Lines at Cognizant, highlighted that traditional degrees are no longer sufficient; instead, adaptability, judgment, and interdisciplinary thinking are becoming crucial.
Selvarajan emphasised that the focus is moving from where individuals studied to their capacity for continuous learning and skill development. For Cognizant, this means redefining jobs to combine technical fluency, operational ownership, and human judgment to translate AI capabilities into measurable business outcomes.
A joint study by Cognizant and Pearson, titled “The AI Workforce Pulse: The Adaptability Imperative,” found that nearly 70% of HR leaders now value broad, cross-domain backgrounds more than deep specialisation for AI-era roles. The study also noted an appreciation for candidates with liberal arts backgrounds, who often bring critical thinking and human-centred perspectives.
Selvarajan explained that conventional hiring models, which heavily rely on static signals such as degrees and institutional reputation, provide limited insight into an individual’s success in AI-native environments. He added that these models can also undervalue non-linear career paths, where strong adaptive thinkers often emerge.
The company believes organisations need to redefine jobs themselves, as skills required are changing faster than job descriptions. The Cognizant-Pearson study indicated that 97% of HR professionals plan to redefine job roles to reflect AI’s impact on daily work. This necessitates better ways to assess learning agility, problem-solving, and adaptability.
Cognizant is broadening its consideration for career opportunities, valuing interdisciplinary experience and demonstrated capabilities over traditional educational backgrounds.
Through Cognizant Synapse, the company aims to upskill two million individuals globally by 2030, leveraging grants and community partnerships.
